Введение
Актуальность исследования. Технический прогресс, цифровизация общества и экономической деятельности привели к существенным изменениям в сфере труда, стимулируя субъектов экономики адаптировать свою политику оптимизации труда. Современный этап развития Индустрии 4.0, которая постепенно эволюционирует в Индустрию 5.0, требует изучения трансформационных процессов и их влияния на труд и совместную деятельность. На сегодняшний день фокус большинства исследований направлен на отрасли промышленности, при этом недостаточное внимание уделяется сфере услуг, важной составляющей которой является гостиничная индустрия.
Одной из новых концепций организации труда в условиях цифровой экономики является организация совместной работы человека и коллаборативного робота (кобота), представляющего собой робота, предназначенного для работы вместе с человеком для выполнения определенных функций на рабочем месте. Такая форма совместной работы относится к современным достижениям общества и оказывает существенное влияние на сферу услуг. Использование коботов, например, в гостиницах позволило обеспечить уникальные услуги для клиентов и повысить эффективность труда работников.
Мировая индустрия коботов в сфере гостеприимства переживает значительный рост: в 2023 году ее оборот составит 350 миллионов долларов США, а прогнозируемый годовой темп роста с 2024 по 2033 год составит 25%. Благодаря такой траектории развития, объем рынка, по прогнозам, достигнет примерно 3,26 млрд долларов США к 2033 году1. Развитие туризма и туристической отрасли является основным катализатором расширения этого рынка, поскольку растет потребность в креативных и эффективных сервисных решениях. будущего; это становится все более очевидным по мере того, как отели стремятся повысить эффективность труда, операционную эффективность и удовлетворенность гостей. Кроме того, коботированные услуги, задачи, выполняемые коботами, широко востребованы среди гостей отелей, более 43 % из них проявляют интерес к подобным усовершенствованиям. Владельцы отелей выражают оптимизм по поводу преимуществ коботов: 67% утверждают, что эти технологии улучшат качество обслуживания клиентов, а 81% признают их способность предоставлять персонализированные услуги. Ожидается, что преимущества коботов станут революционными в гостиничной индустрии: операционные расходы снизятся на 20%, нагрузка на уборщиков сократится на

50%, а количество ошибок при обслуживании - на 60% .
Представленное исследование посвящено изучению возможностей и ограничений взаимодействия работников и коботов как новой формы организации труда в цифровой экономической среде и новой формы совместной деятельности. Исходя из вышеизложенного, исследование совместной деятельности работников и коботов в условиях Индустрии 5.0 имеет особую актуальность и значимость как для науки, так и для практики в области экономики труда.
Все вышеуказанное определило выбор темы и актуальность проблематики исследования.
Степень научной разработанности проблемы. В настоящее время можно выделить несколько направлений исследований, рассматривающих вопросы, связанные с трансформационными процессами Индустрии 4.0 и Индустрии 5.0, цифровизацией трудовой сферы в целом, и внедрение сервисных роботов в сфере услуг, в частности.

Совместная работа человека и коллаборативного робота (кобота) остается одним из важнейших факторов, влияющих на эффективность внедрения коботов на рабочих местах, и, как следствие, эффективность труда, повышение его производительности. Тем не менее, в большинстве исследований основное внимание сфокусировано на затратах, сопряженных с внедрением коботов в организацию, качество обслуживания и отношение клиентов к коботам. Одновременно возрастает необходимость осмысления способов эффективной организации совместной деятельности работников и коботов. Данная задача
охватывает не только рациональное распределение функций между человеком и машиной, но также социально-экономическое обоснование и создание моделей взаимодействия работника и кобота в рабочем пространстве, учитывающих социально-психологическую динамику и поддерживающих адаптацию работников. Принципы, модели и механизмы организации такой совместной деятельности составляет основное содержание настоящего диссертационного исследования.
Область исследования соответствует научной специальности 5.2.3. «Региональная и отраслевая экономика» по направлению исследований 8. Экономика народонаселения и экономика труда: п. 8.11 «Экономические и социально-демографические факторы и концепции развития человеческих ресурсов», п. 8.12 «Теоретико-методологические основы экономики труда» и п. 8.18 «Организация и нормирование труда. Условия, охрана и безопасность труда».
Объект исследования - организация совместной работы в системе «работник - кобот» в рамках концепций Индустрии 5.0 и Работы 5.0 в цифровой экономике.
Предметом исследования являются принципы, модели, механизмы и социально-психологические факторы организации совместной деятельности работников и коботов в условиях Индустрии 5.0.
Цель диссертационной работы заключается в разработке теоретико-методологического обоснования новой формы организации труда, основанной на интеграции работников и коллаборативных роботов в рабочие процессы в условиях динамического перехода от Индустрии 4.0 к Индустрии 5.0.
Для достижения цели поставлены и решены следующие задачи:
1) изучение концепций Индустрии 4.0 и Индустрии 5.0 в их историческом и эволюционном контексте, выявление направлений и форм трансформации трудовой сферы и организации труда;
2) исследование областей, возможностей и ограничений использования коллаборативных роботов в организациях, выявление факторов успешности внедрения коботов в трудовую среду организаций;
3) анализ преимуществ, недостатков, возможностей и ограничений совместной работы в системе «работник - кобот» как новой формы организации труда;
4) разработка организационного механизма обеспечения эффективного взаимодействия между работниками и коботами, модели факторов успешности внедрении коботов на основе концепции Работы 5.0, а также системы показателей оценки эффективности интеграционного процесса;
5) разработка рекомендаций по сокращению потенциальных негативных социально-экономических последствий внедрения коботов в сферу труда и повышение адаптации работников в соответствии с человекоцентричными принципами Работы 5.0.
Теоретической и методологической основой исследования послужили классические парадигмы, фундаментальные принципы и концепции, предложенные авторами, изучающими вопросы цифровизации общества, экономики и процессов труда. Решение поставленных в рамках исследования задач осуществляется путем реализации комплекса общенаучных и философских методов познания: анализ, синтез, сравнение, противопоставление, обобщение и мыслительный эксперимент. Обоснованность выводов исследования подтверждается наличием собранных автором эмпирических данных, обработанных с использованием методов библиометрического анализа, дескриптивного анализа, сравнительного анализа, анализа различий и тематического анализа.
Информационная и эмпирическая база исследования представлена аналитическими данными Российской ассоциации робототехники, Министерства связи и информационных технологий Египта, а также Всемирного экономического форума, материалами научных статей и монографий исследователей разных стран. Эмпирические данные собраны с помощью авторских анкет (Ы = 167 российских и N = 159 египетских респондентов), интервью (Ы = 20 российских и N = 18 египетских информантов) с работниками
гостиничного бизнеса и экспертных интервью (Ы = 8) с учеными и специалистами гостиничной индустрии.
Положения, выносимые на защиту:
1. Систематизированы концептуальные особенности новых феноменов Индустрии 5.0 и Работы 5.0, оказывающих влияния на трансформацию трудовой сферы, изменение функциональных обязанностей работников и взаимодействие человека с роботизированными системами. Предложена оригинальная интерпретация понятия «кобот, выделены его ключевые характеристики как интеллектуального и эргономичного устройства, способствующего оптимизации рабочих процессов.
2. Предложена методика оценки восприятия работниками процессов интеграции коботов в трудовые процессы, психологических и социальных аспектов взаимодействия работников с коботами на основе многоэтапного подхода. Выявлены возможности и ограничения, а также преимущества и недостатки кооперативного взаимодействия человека и кобота.
3. Определены ключевые показатели эффективности для оценки эффективности внедрения коботов. Результаты выявили смешанные количественные показатели, такие как расчеты рентабельности инвестиций, экономия времени на выполнение задачи и уровень использования роботизированных услуг, с качественными оценками, включая оценки удовлетворенности потребителей, опросы и упоминания услуг коботов в социальных сетях.
4. Разработаны модель факторов успешности внедрения коботов в гостиничном бизнесе на основе концепции Работы 5.0 и организационный механизм обеспечения эффективной интеграции коботов в трудовые процессы организации и операционного взаимодействия между работниками и коботами.
5. Предложены рекомендации, соответствующие человекоцентричным принципам Работы 5.0, по направлениям формирования социально -экономической политики, способствующей сокращению негативных последствий интеграции работников и коботов в сфере труда, включая расширение
инновационных форм занятости и трудовой мобильности, трансформацию рабочего пространства, стратегии развития компетенций и обучения работников, системы социальной защиты и компенсационные механизмы, развитие нормативного регулирования в области трудовых отношений с использованием коботов, улучшение условия труда и обеспечение безопасности работников.
Научная новизна заключается в разработке теоретико-методологического подхода к изучению феномена коботации как процесса совместного выполнения задач людьми и роботами на основе концепций Индустрии 5.0 и Работы 5.0, расширении научных представлений о кооперативной работе в системе «работник - кобот» как новой формы организации труда в цифровой экономике и показателях эффективности интеграции коботов в трудовые процессы организации.
Наиболее значимые элементы научной новизны отражены в следующих положениях, выносимых на защиту:
1. Определены критические характеристики концепций Индустрии 5.0 и Работы 5.0, которые влияют на сферу труда, включая человекоцентричный подход, персонализацию услуг, объединение человеческого интеллекта с искусственным интеллектом кобота, трансформацию рабочих функций и увеличения концентрации работников на решении проблем, креативности и критическом мышлении. Предложена авторская интерпретация понятия «кобот» как интеллектуального, гибкого, активно и согласованно взаимодействующего актора, предназначенного для расширения возможностей и раскрытия потенциала работника, а также формирования человекоцентричной рабочей среды. Определены характеристики, отличающие кобота от других типов роботов (безопасность, адаптация к текущим потребностям, удобство использования, расширение возможностей человека, бесшовная интеграция в систему, постоянное развитие).
2. Изучены социально-психологические аспекты сотрудничества между работниками и коботами в функциональной рабочей среде организаций с применением количественных и качественных методов. Количественный анализ
позволил выявить ключевые тенденции и статистические взаимосвязи, в то время как качественный анализ раскрывает основные нарративы, мотивы и контекстуальные факторы, которые формируют восприятие и опыт работников, что приводит к более богатой и надежной оценке. Выявлены сходства и различия в социально-психологических аспектах работников по отношению к коботам: с одной стороны, результаты опроса показывают, что египетские работники, как правило, испытывают негативные чувства с точки зрения психологических аспектов по отношению к коботам по сравнению с российскими работниками; с обеих сторон существуют опасения относительно будущего коботов и их контроля над рабочими местами, в дополнение к соображениям безопасности и обмену личной информацией. С другой стороны, российские и египетские работники испытывают позитивные чувства по отношению к коботам. Анализ углубляется во влияние интеграции коботов на различные аспекты благополучия работников.
3. Предложена система параметров оценки эффективности интеграции коботов в рабочую среду. Вклад автора заключается в комбинировании количественных показателей и качественных критериев, отражающих критическую взаимосвязь операционных результатов (экономия ресурсов и ускорение процессов) и субъективных индикаторов (удовлетворенность работников и клиентов), обеспечивая тем самым комплексный подход к мониторингу и анализу результативности кооперативной работы в системе «человек - кобот».
4. Разработана модель факторов успешности при внедрении коллаборативного робота в рабочую среду на трех этапах (этап принятия решения, этап внедрения и этап эксплуатации) относительно трех элементов (работник, организация и кобот). Предложен динамический организационный механизм, который позволяет стратегически распределять задачи (повторяющиеся / физические задачи для коботов, сложные / эмпатические роли для людей), способствует повышению компетенций работников посредством индивидуального обучения (технического, этического и адаптивного),
перепроектированию структуры работы для баланса между креативностью человека и эффективностью коботов, улучшению взаимодействия между работниками и коботами, способствуя созданию интегрированной и функциональной среды совместной работы, которая максимально раскрывает уникальные возможности каждого участника.
5. Предложены рекомендации по направлениям формирования социально-экономической политики с привлечением к участию всех заинтересованных сторон, учитывающей широкие аспекты внедрения коботов в сферу труда и обеспечивающей эффективность реализации организационных подходов. Сформулированы ключевые принципы, включая расширение инновационных форм занятости и трудовой мобильности, целенаправленные инициативы по трансформации трудового пространства, переподготовку и повышение квалификации работников, развитие систем социальной защиты и поддержки в переходный период, построение справедливой структуры заработной платы и льгот, внедрение обновленных нормативных стандартов, улучшение условий труда и обеспечение безопасности работников. Данная социально-экономическая политика должна быть направлена на сокращение таких негативных факторов, как увеличение безработицы, снижение уровня оплаты труда, ухудшение условий труда, увеличение социального неравенства и дискриминации, и способствовать росту общественного благополучия.
Теоретическая значимость диссертационного исследования заключается в дальнейшем развитии концепций Индустрия 5.0 и Работа 5.0 с позиций их влияния на сферу труда, авторской трактовки понятия «кобот», выявлении отношения работников к совместной работе с коботами. Значимым вкладом в экономику труда является разработка модели факторов успеха при внедрении коботов на основе концепции Работы 5.0 и организационного механизма, обеспечивающего эффективную интеграцию коботов в трудовые процессы организаций и рационализацию трудовых функций работников.
Практическая значимость исследования определяется тем, что разработанные автором подходы и методики способствуют повышению
эффективности организационных решений в сфере внедрения инновационных форм организации труда, основанных на интеграции коботов в трудовые процессы и кооперативном взаимодействии работников и коботов. Совместная работа человека и кобота трансформирует трудовые функции, существенно расширяя возможности и увеличивая результативность работников.
Степень достоверности результатов. Достоверность теоретических результатов исследования подтверждена авторитетными зарубежными и отечественными исследованиями в данной области, отчетами и докладами авторитетных международных организаций. Достоверность практических результатов исследования подтверждена корректным использованием первичных и вторичных данных, отчетности российских и египетских организаций, включая отчетность организаций гостиничной отрасли, а также корректным использованием научных методов исследования.
Апробация результатов исследования. Публикации. По теме диссертации опубликовано 8 работ, в том числе 7 статей в журналах, включенных в Перечень рецензируемых научных изданий, в которых должны быть опубликованы основные научные результаты диссертации на соискание ученой степени кандидата наук, на соискание ученой степени доктора наук (из них 2 статьи в зарубежных научных журналах, входящих в Web of Science, 1 статья в зарубежном научном журнале, входящем в Scopus), 1 статья в сборнике материалов международной конференции, представленном в издании, входящем в Scopus.
Структура и объем диссертационной работы. В соответствии с логикой диссертационного исследования и формулировкой цели и задач работы была построена структура диссертации, которая включает введение, три главы, заключение, список литературы, состоящий из 361 источника, и два приложения. Общий объем диссертации составляет 241 страницу, с 31 рисунком и 32 таблицами.
Во введении представлена актуальность темы, охарактеризована степень разработанности проблемы, определены цель и задачи, объект, предмет, область исследования, его теоретическая и методологическая основа, информационная база, раскрыта научная новизна и практическая значимость исследования, приведены сведения об апробации результатов диссертационной работы.
В первой главе «Трансформация сферы труда в условиях Индустрии 5.0» рассмотрено развитие концепций Индустрии 4.0 и Индустрии 5.0; ключевые особенности, отличающие концепцию Индустрии 5.0 от предыдущих технологических революций, уникальные черты, основные принципы, а также ее воплощение в трудовой сфере организаций. Изучены характеристики трудовой деятельности и признаки Работы 5.0; рассмотрены различные типы роботов
(сервисные и промышленные роботы / машины), используемые для решения операционных задач; проведен теоретический анализ вопросов применения коботов и искусственного интеллекта и их влияния на процесс предоставления услуг и трудовую среду организаций. Выявлены задачи и действия, выполняемые коботами, и формы организации труда работников и коботов.
Во второй главе «Анализ социально-психологических аспектов внедрения роботизированных технологий в совместную деятельность» представлен обзор предыдущих исследований взаимодействия человека и кобота в контексте Работы 5.0, проведенный с использованием методов библиометрического анализа. Разработанные автором методические подходы к анализу и оценке социально-психологических аспектов организации труда работников и коботов включают методику и инструментарий экспертного и социологического опросов, количественного и качественного анализа эмпирических данных. Приведены результаты эмпирического исследования, проведенного с использованием авторской методики, включающей описание способов сбора данных, формирования выборки респондентов, обработки совокупности полученных данных, параметры сравнительного анализа данных, полученных в гостиницах России и Египта.
В третьей главе «Организация эффективной интеграции коботов в операционные и трудовые процессы на примере гостиничного бизнеса» в результате теоретического и эмпирического анализа современных процессов цифровой трансформации экономической деятельности в целом, и предприятий гостиничной индустрии, в частности, делаются выводы о необходимости изменений в организации труда и управления человеческими ресурсами, которые должны отвечать требованиям новых условий технологического уклада. Предложен организационный механизм эффективной интеграции коботов в трудовые процессы организаций; на основе концепции Работа 5.0 разработана модель совместной работы «работник - кобот» как новая форма организации труда в условиях цифровой экономики.
В заключении излагаются основные теоретические и эмпирические результаты и перспективы дальнейшего развития проблематики исследования.
1 Трансформация сферы труда в условиях Индустрии 5.0 1.1 Теоретические основы Индустрия 5.0 и ее влияние на труд
Промышленные революции обусловили развитие мировых инноваций, преобразований и наступления цифровой эпохи [107]. Технический прогресс в период первой промышленной революции был обусловлен прежде всего внедрением новых фундаментальных материалов и альтернативных источников энергии, которые обеспечивали как топливо, так и движущую силу для новых машин и процессов. В экономике доминировали торговля текстилем и обрабатывающая промышленность, появилось множество новых типов машин [178]. Сформировались границы отраслей, организационные структуры и специальности. Рабочие места существенно изменились благодаря приобретению новых навыков, необходимых для перехода от ручного труда к управлению машинами [66].
Однако такие открытия, как телеграф, радио, локомотив и пароход, привели к другим, не менее значительным технологическим достижениям в области связи и транспорта. Исторические тексты часто ориентируются на технические темы, но важно подчеркнуть, что произошли также значительные социальные и культурные изменения. В частности, перераспределение богатства среди более широкого круга социальных слоев рассматривалось как средство достижения социального равновесия. Снижение роли фактора земли как средства обогащения в пользу промышленности нарушило традиционные преимущества финансовых и торговых семей, открыв дорогу к богатству представителям среднего и низшего классов. Кроме того, начинается бурный рост городов, которые формируются и развиваются благодаря концентрации рабочей силы вокруг промышленно развитых регионов [297].
